This qualitative, hermeneutic research employs in-depth interviews, and MaxQda-assisted content analysis considered five categories of leadership practices. The results reveal that senior management projects an image of individual leadership mediated by political power, with mostly disconnected practices and decisions, and centered on hierarchical patterns of organizational management far removed from the local context and the demands and challenges imposed by the complexity of today’s world. Consequently, organizational structures in education need redesigning from a perspective of sustainable leadership practices in models of shared, distributed, systemic, and intercultural action.

El estudio tiene por objetivo interpretar la autopercepción de las prácticas de liderazgo en directores que ocupan la alta dirección de las Unidades de Gestión Educativa Local en el departamento de Puno-Perú, situados en redes territoriales de diversidad cultural aimara, quechua y español; es de naturaleza cualitativa-hermenéutica, que valiéndose de la técnica de la entrevista en profundidad y el análisis de contenido asistido por el programa MaxQda, analiza 05 categorías de prácticas de liderazgo.  Los resultados develan que, la alta dirección proyecta una imagen de liderazgo individual, mediado por el poder político, con predominancia de prácticas y decisiones inconexas, centrado en patrones jerárquicos de gestión organizacional, y desvinculados del contexto territorial, exigencias y desafíos que impone la complejidad del mundo actual. Por consiguiente deben rediseñarse las estructuras organizacionales educativas, en la perspectiva de prácticas de liderazgo sostenibles en modelos de actuación compartida, distribuida, sistémica e intercultural. O objetivo da pesquisa foi interpretar a autopercepção das práticas de liderança em diretores que ocupam a alta direção das Unidades de Gestão Educacional Local no departamento de Puno (Peru), localizadas em redes territoriais de diversidade cultural aimará, quéchua e espanhola. No estudo, de caráter qualitativo-hermenêutico, utilizou-se a entrevista em profundidade e a análise de conteúdo assistida pelo programa MaxQda, que contemplou cinco categorias de práticas de liderança. Os resultados revelam que a alta direção projeta uma imagem de liderança individual, mediada pelo poder político, com predominância de práticas e decisões desconexas, centradas em padrões hierárquicos de gestão organizacional e desvinculadas do contexto territorial, das demandas e desafios impostos pela complexidade do mundo atual. Consequentemente, as estruturas organizacionais educacionais devem ser redesenhadas na perspectiva de práticas ​​de liderança sustentáveis em modelos de ação compartilhada, distribuída, sistêmica e intercultural.
